Abstract

모든 인간은 사회적 비교를 경험하며, 사회적 비교 행동은 의도하지 않아도 조직 맥락에서 자연스럽게 일어나는 현상이다. 그럼에도 불구하고, 조직 행동 연구에서 사회적 비교와 상대적 박탈감, 그리고 조직 몰입 간의 관계에 관한 연구는 부족한 실정이다. 이러한 현상에 기초하여, 본 연구는 정서적 사건 이론을 바탕으로 직원들의 사회적 비교가 상대적 박탈감과 조직 몰입에 미치는 영향과 상대적 박탈감의 매개 역할을 검증하고자 하였다. 구체적으로, 본 연구에서는 사회적 비교를 능력 비교와 의견 비교로 구분하고, 조직 몰입을 정서적 몰입과 지속적 몰입의 하위요인으로 나누어 분석하였다. 가설들을 검증하기 위해, 다양한 산업의 조직에서 근무하는 한국의 정규직 직원 306명을 대상으로 한 온라인 설문조사 결과를 바탕으로 다중회귀분석을 실시하였다. 그 결과, 직원들이 능력을 비교할수록 상대적 박탈감이 증가하여 정서적 몰입은 감소한 반면, 지속적 몰입은 증가하는 것으로 나타났는데, 이러한 예기치 않은 결과는 능력 비교가 조직 몰입의 하위 요인에 따라 다른 심리적 영향을 미칠 수도 있음을 시사한다. 또한, 의견 비교는 상대적 박탈감과 유의한 관련이 없었으나, 의견을 비교할수록 정서적, 지속적 몰입은 증가하는 것을 확인하였다. 이상의 연구 결과는 조직원의 사회적 비교, 상대적 박탈감과 같은 심리적 요소가 조직에 대한 태도와 행동에 유의미한 영향을 미칠 수 있다는 점에서 조직 연구와 경영에 중요한 함의를 지닌다. 

All humans experience social comparisons, and social comparative behavior is a phenomenon that occurs naturally in the context of an organization without intention. Nevertheless, there is a lack of empirical research on the relationship between social comparisons, relative deprivation, and organizational commitment in the field of organizational behavior. Based on this phenomenon, this study attempted to examine the effects of social comparisons on relative deprivation and organizational commitment and the mediating role of relative deprivation on the basis of the affective events theory. Specifically, social comparisons were classified into ability comparison and opinion comparison, and organizational commitment was analyzed by dividing it into sub-factors of affective commitment and continuous commitment. To verify the hypotheses, multiple regression analysis was conducted based on the results of an online survey of 306 full-time Korean employees working in various organizations. As a result, it was found that as employees compared their abilities with colleagues, relative deprivation increased and affective commitment decreased, while continuous commitment increased, suggesting that ability comparison may have different psychological effects depending on the sub-factors of organizational commitment. In addition, opinion comparison was not significantly related to relative deprivation, but it was confirmed that affective and continuous commitment increased as opinions were compared. The above research results have implications for organizational research and management in that psychological factors such as social comparisons and relative deprivation of employees can significantly affect attitudes and behaviors toward the organization.
