Abstract
본 연구는 자기결정이론과 임파워링 리더십의 이론적 관점을 바탕으로 임파워링 리더십이 직원들의 일 몰입에 미치는 영향을 살펴보는 것을 목적으로 진행되었다. 임파워링 리더십과 일 몰입의 관계에서 직원들의 내재적 동기의 매개효과를 검증하고자 하였다. 또한, 임파워링 리더십과 내재적 동기의 관계에서 직원들의 성취 욕구가 조절 효과를 갖는지 검증하고자 하였다. 제시된 가설을 검증하기 위해 한국에서 근무하는 298 명의 정규직 직원들을 대상으로 설문 조사를 진행하였고, 위계적 회귀분석을 실시하여 결과를 분석하였다. 그 결과, 직원들의 내재적 동기는 임파워링 리더십과 일 몰입의 관계를 정(+)적으로 매개하는 것으로 나타났다. 그리고, 임파워링 리더십과 직원들의 내재적 동기의 관계에서 성취 욕구의 조절효과는 유의한 것으로 나타났다. 구체적으로, 성취 욕구가 낮은 직원들은 임파워링 리더십이 높을수록 내재적 동기가 상대적으로 높아지는 것으로 나타났다. 반면, 성취 욕구가 높은 직원들은 임파워링 리더십이 높아지더라도 내재적 동기가 비교적 적게 나타났으며 이는 예기치 못한 결과가 나타났다. 마지막으로, 토의부분에서 결과에 대한 이론적 그리고 실천적 함의와 본 연구의 한계점 및 향후 연구에 대한 방향성을 제시하였다.
Drawing on self-determination theory and a theoretical perspective of empowering leadership, this study aims to explore the effects of empowering leadership on employee work engagement. The study further examines whether intrinsic motivation mediates the relationship between empowering leadership and employee work engagement. Additionally, this study investigates the moderating role of employees' individual traits of need for achievement on the relationship between empowering leadership and intrinsic motivation. This study used a survey sample of 298 Korean employees to identify the hypothesized model and proposed relationships. The result reveals that empowering leadership has a positive indirect effect on work engagement through intrinsic motivation. In addition, need for achievement moderates the relationship between empowering leadership and intrinsic motivation in such a way that the relationship is stronger in the case of a lower need for achievement than a higher need for achievement. I explain this unexpected finding in the discussion section, and theoretical and practical implications, limitations, and future research are given in this study.
