Abstract

직장에서 다양성에 대한 문제가 화두가 되면서 세대 차이의 문제가 주목받고 있다. 특히 MZ세대의 높은 이직률과 퇴사율은 기업의 입장에서 심각한 문제로 거론되고 있다. 그러나 MZ세대를 떠나지 않게 하기 위한 방법을 찾는 기업의 필요에도 불구하고 직장 내에서 MZ 세대의 동기부여를 저해하는 요인을 검증하는 실증적 연구는 드물게 수행되어 왔다. 이러한 기존 연구의 한계를 보완하고자 본 연구는 자기결정이론을 바탕으로 MZ세대가 중시하는 가치에 초점을 두어 직장 내 수직적 조직문화의 영향 하에서 세대 차치관에 따라 반응 수준에 유의한 차이가 있는지를 살펴보았다. 높은 MZ세대 가치관을 지닌 직원일수록 권위주의적 리더십에 의해 내재적 동기에 부정적인 영향을 받을 가능성이 높으며, 이는 이직의도와 부정적인 관련이 있다는 메커니즘을 통해 조절된 매개효과 모형을 제안하였다. 가설을 검증하기 위해 한국인 직원 304명을 대상으로 설문조사를 실시하였고 모든 가설이 지지되었다. 본 연구는 권위주의적 리더십이 부하직원의 내재적 동기부여 상실을 유발하여 이직의도를 증가시킨다는 것을 증명하였다. 또한, MZ세대 가치관이 높을 때 권위주의적 리더십과 내재적 동기간의 조절효과와, 권위주의적 리더십과 이직의도의 관계에서 내재적 동기의 조절된 매개효과가 모두 유의하게 강화되는 것으로 나타났다. 본 연구의 결과를 종합하여 이론적, 실무적 시사점과 본 연구의 한계점, 향후 연구 방향에 대한 제안 등이 제시되었다.

With the increasing need to manage various groups in workplace, generational issues have drawn attention for both employers and employees. Particularly, the high turnover and resignation rate of generation MZ has been recognized as a serious phenomenon for companies in Korea. However, despite the management’s need to figure out how to retain generation MZ, little empirical research has been implemented to explain the demotivating factors of high turnover among generation MZ. To fill in this research gap, based on the self-determination theory, this study focuses on the values emphasized by generation MZ and examines whether there is a significant difference in the level of response under the influence of vertical organizational culture in the workplace. A moderated mediation model is suggested, through the mechanism that employees who have higher levels of generation MZ values are more likely to be negatively influenced by authoritarian leadership on their intrinsic motivation, in which is negatively related to turnover intention. To test the proposed model, a cross-sectional online survey was conducted from 304 Korean employees and all hypotheses were supported. This study revealed that authoritarian leadership causes the loss of intrinsic motivation of subordinates, resulting in an increase in their turnover intention. Additionally, it was confirmed that when generation MZ values are high, both the negative direct relationship between authoritarian leadership and intrinsic motivation, and the positive indirect relationship between authoritarian leadership and turnover intention were significantly reinforced. Theoretical and practical implications, limitations, and future research objectives were presented by synthesizing the study’s findings.
