Abstract
Although many scholars and practitioners have praised the synergistic benefits of team diversity on team creativity, considerable empirical studies have shown inconsistent results for this relationship. These inconsistent findings have shifted the direction of the research toward identifying mediating mechanisms and/or boundary conditions of the relationship between diversity and creativity. Based on the Categorization-Elaboration Model (CEM), this study explores two mechanisms in the proposed dual-pathway model to account for the different effects of cognitive team diversity on team creativity and the boundary conditions for the two pathways. More specifically, this study posits team complementarity as a positive pathway and intra-team competition as a negative pathway. In addition, this study suggests team members’ need for cognition and need for affect as the first-stage moderators and identifies their moderating effects for corresponding mediating mechanisms. Furthermore, this study verifies the second-stage moderating effects of diversity climate on the two pathways. Using multi-source data composed of 85 teams (589 respondents) in the construction and mart companies located in South Korea, this study found that cognitive team diversity was positively associated with team creativity via team complementarity. Findings also showed that team members’ need for cognition played a critical moderating role such that it amplified the indirect positive effect of cognitive team diversity on team creativity. The negative pathway mediated by intra-team competition was not supported; however, the results confirmed that team members’ need for affect positively moderated this indirect effect. Furthermore, this study also found support for the second-stage moderating effect of diversity climate on cognitive team diversity and team creativity relationship mediated by team complementarity. Drawing upon the findings of this research, theoretical and managerial implications, limitations, and directions for future research are discussed.
